Impact of High Performance HR Practices on Organizational Citizenship Behavior (OCB) and Turnover Intentions of Insurance Professionals

Abstract

The major objective of the present study was to examine the impact of High Performance HR practices on organizational citizenship behavior (OCB) and turnover intentions of insurance professionals. The HR practices included in this study were recognition, empowerment, competence development practices, fair organizational rewards and information sharing practices. Data were collected from eighty insurance employees working in various insurance organizations of Varanasi city. The data of the present study were analyzed using Pearson's correlation and Hierarchical regression analysis. The results of the correlation analysis indicated that all the HR Practices were significantly positively related with both organizational citizenship behavior and turnover intentions of employees. The results of hierarchical regression analyses indicated that all the HR practices except empowerment practices were significantly positively predicted organizational citizenship behavior (OCB) and significantly negatively predicted turnover intentions of employees, after controlling the effect of socio-demographic variables. The demographic variables of the study included-age, salary, marital status, nature of work, education qualification, working hours, designation and total work experience. However, the relationships between empowerment practices and organizational citizenship behavior (OCB) and turnover intentions were found to be nonsignificant. Overall, this study has suggested practical and policy implications for the organizations. Organizations can certainly make significant improvements to their performance by emphasizing high performance HR practices. A well-defined framework of human resource management practices benefits not only the organization but also the employee. HR practices of an organization benefit the employee by providing better opportunities for growth in terms of better compensation, benefits, training and development opportunities, and career management, in turn leading to job satisfaction, organizational commitment, organizational citizenship behavior employee retention and self-fulfillment, and reduction in turnover intentions
